Academic interests

Combining the role as coordinator for the continuing education "Empowerment, digitalization and etics" with being a PhD student in informatics with specialisation in work-integrated learning at University West.

The overall theme for the PhD project is "Organizing for work-integrated learning when digitalizing healthcare services". The Interreg project eTeam forms the basis for the research. eTeam is a joint research initiative between Østfold University College, University West, Västra Götaland County Council, Stromder AB, Sotänas municipality, Trollhättan City and Uddevalla municipality.

Research questions of interest are:

What type of learning and knowledge needs arise when digitalizing healthcare services?
How to organize for learning as part of workplace practice in healthcare?
How to engage and involve managers and employees in learning activities at the workplace?

As part of my employment at Østfold University College I am also teaching and providing supervision at bachelor and master level in the faculty of health and welfare in subjects related to sociology, socialantropology and social sciences on innovation and change when digitalizing healthcare, workplace learning, problem-solving processes and documentation of healthcare, communication and collaboration, and nurses' organizational competence.

eHealth is considered a solution to current challenges in healthcare. However, its use is not very well developed, and its potential has been little exploited. There are many reasons for the limited diffusion of eHealth. Knowledge, opportunities for training and collaborative activities are examples of factors that influence diffusion. Managerial responsibility is decisive in transforming healthcare. This paper aims at exploring middle management strategies that can facilitate workplace learning when introducing eHealth and new ways of providing healthcare. Introduction of eHealth will imply new and innovative working processes, where both employees and managers need to be aware that their work will change fundamentally, from routine work to work that involves learning, skills development and continuous changes in work practice. This study takes a qualitative approach by analysing data collected through focus group interviews. The findings indicate a necessity for a shift towards learning-oriented leadership and adaptive management that emphasizes employee involvement and opportunities for learning. Helping employees make sense of the complexities associated with continuously changing work practices is another identified middle management strategy. Scenario planning and backcasting stand out as suitable tools for sensemaking in complex organizations and as techniques that can promote workplace learning.

The healthcare sector stands on the threshold of huge changes. Digitalization will demand new ways of providing healthcare services. Employees in healthcare need to learn and acquire new competence to be able to do their job and to contribute to the continuous development of the sector. The importance of work-integrated learning is confirmed as a utility for both individuals and organizations. Work-integrated learning is seen as situated implying that the learning outcome depends on the learning environment and the learning affordances available at the actual workplace. Affordances provided by the workplace have proved to be salient as a base for learning. The qualities of the affordances will shape a potential for learning through everyday activities as well as more intentional guided practices. When facilitating work-integrated learning both tacit knowledge, implicit and unconscious learning and learning environments more or less structured with learning in mind, may represent a challenge. The requirements for work and demands for learning are in constant change. The aim of the study was to explore how employees can best learn and what factors influence how the employees’ elect to engage in learning at the workplace. The methodological approach was qualitative and the findings originated through analysis of discussions in focus groups . A team of researchers jointly facilitated the discussions and the analysis of data from the focus groups. Managers and employees representing different municipalities and different departments of the healthcare services participated in the groups. The study is part of an ongoing longitudinal study conducted in public healthcare services in municipalities located on both sides of the southern border between Norway and Sweden. The findings indicates that the employees need to make sense of the learning affordances to get motivated to engage in work-integrated learning. The employees acquire learning to be facilitated through different learning activities, analyzed in light of Sfards’ (1998) metaphors of acquisition and participation. Need for learning about the use of certain technologies are an example of the acquisition metaphor. The employees’ call for more general knowledge about innovation and collaboration with different stakeholders and interests will be related to the metaphor of participation.

Technology is radically changing the healthcare sector. Introduction of technology demands new ways of providing healthcare services and the professionals will need new knowledge and competence to be able to do their job and to contribute to the continuous development of the sector. There is limited focus on digital competence and change-processes in the educations related to healthcare as well as in the workplaces. Applying work-integrated learning makes it possible for healthcare professionals to learn and develop their competence through practical work with examples from their own workplaces and empower them to maneuver the digitalization of the workplaces. Similar participatory design started as a movement to empower industrial workers to have a stronger voice during the introduction of new technologies at their workplace. As such participatory design is a design approach which promotes involvement of all stakeholders in the design of technologies that affects them. It provides a set of tools and techniques to enable active involvement in the design process. We use these tools and techniques to teach healthcare professionals digital competences needed in their workplaces, and we discuss opportunities of participatory design for work-integrated learning. Based on a set of three participatory design workshops, we present an approach that can empower healthcare professionals to maneuver the digital change at their workplace. We recommend continued investment in the development of work-integrated learning practices with a participatory mindset.

The paper presents findings from a longitudinal study investigating the impact of participatory workshops using the Innovation Guide on learning and innovation skills among employees and middle managers in municipal healthcare institutions. The study, conducted in municipalities in Norway and Sweden, employed engaged scholarship to involve stakeholders in the research process. Qualitative data from interviews and participatory observations were analyzed thematically. Results indicate that participation in co-creative workshops led to increased awareness among employees regarding their role in addressing workplace challenges and fostering a culture of collaboration and innovation. Both managers and employees developed innovation skills, facilitated by the systematic approach of the Innovation Guide. The tool contributed to a culture change and the establishment of a sustainable learning environment within healthcare organizations. This research underscores the importance of participatory approaches in driving sustainable change and innovation within healthcare settings, emphasizing the role of tools like the Innovation Guide in facilitating collaboration and workplace learning.

Studien belyser erfaringer med utprøving en ny modell for praksisstudier hvor hensikten var å utvikle studentenes organisatoriske kompetanse. Praksisperioden var den siste til et deltidskull ved bachelorutdanningen i sykepleie. Studentkullet var inndelt i fire grupper, baser, i kommunehelsetjenesten. Hensikten var å utvikle studentenes kompetanse i å samhandle med ulike enheter innad i kommunen, mellom kommune og spesialisthelsetjeneste og med andre yrkesgrupper. Evalueringen av modellen er gjort gjennom fokusgruppeintervju av studenter og veiledere og en spørreskjemaundersøkelse rettet mot studentene. Funn viser at hvordan praksisstedet organiserer læresituasjoner for studentene er avgjørende for hvordan studentene opplever sitt læringsutbytte. Forhåndsdefinering av konkrete læresituasjoner, inndeling av en 9 ukersperiode i tre deler: direkte pasientkontakt, hospitering og saksbehandling ble vurdert meget utbytterikt. Arbeidskrav og eksamensoppgave, forut for og i løpet av praksisperioden, som tar utgangspunkt i praksiserfaringer fremmer integreringen av teori og praksis. Medstudenter vurderes som viktig for læring. Gruppepraksis og tospann praksis var metoder for å utvikle praksisfelleskapet. De fleste opplevde gode samarbeidsrelasjoner, både innad i egen virksomhet og mellom behandlingsnivåene. Noen erfarte negative holdninger til samarbeid både hos ansatte fra egen og andre yrkesgrupper. Revirtenkning og hvordan ledelse ble utført, ble oppgitt som mulige forklaringer på dette.
